طراحی و تبیین الگوی شایستگی‌های مدیران مدارس برای رهبری اثربخش در مدارس ایران

چکیده
مقدمه و هدف: پژوهش حاضر با هدف شناسایی و تبیین شایستگی‌های ضروری مدیران برای رهبری اثربخش در مدارس انجام شده است. این مطالعه با استفاده از روش فراترکیب و مصاحبه‌های نیمه‌ساختاریافته با معلمان و مدیران مدارس، به بررسی و تحلیل شایستگی‌های مدیران پرداخته است.

روش‌شناسی پژوهش: در بخش فراترکیب، 164 مقاله مورد بررسی قرار گرفت که از میان آنها 25 مقاله با استفاده از روش نمونه‌گیری هدفمند ملاک‌محور انتخاب شدند. همچنین، 20 نفر از اساتید دانشگاهی، معلمان و مدیران مدارس نیز به عنوان نمونه در بخش مصاحبه با استفاده از روش نمونه‌گیری هدفمند ملاک‌محور انتخاب شدند. داده‌های به دست آمده از تحلیل مقاله‌ها و مصاحبه‌ها با استفاده از روش کدگذاری سه مرحله‌ای (باز، محوری و انتخابی) تحلیل شدند. پایایی کدگذاری‌ها از طریق ضریب توافق کاپا در نرم‌افزار SPSS و با مقدار 0.77 تأیید شد. روایی پژوهش نیز با استفاده از نظر متخصصان تحقیق کیفی تأیید گردید.

یافته‌ها: نتایج فراترکیب منجر به شناسایی 111 کد باز شد که در 8 مقوله کلی شامل شایستگی‌های فردی و شخصیتی، شایستگی‌های اخلاقی و فرهنگی، شایستگی‌های ارتباطی و بین‌فردی، شایستگی‌های مدیریت سازمانی، شایستگی‌های رهبری تحولی و الهام‌بخش، شایستگی‌های فناورانه، شایستگی‌های رهبری آموزشی و شایستگی‌های فنی و تخصصی دسته‌بندی شدند. نتایج حاصل از مصاحبه‌ها نیز نتایج فراترکیب را تأیید کرده و 46 کد باز دیگر به آن افزوده شد و در نهایت با حذف کدهای تکراری الگوی پژوهش در قالب 128 کد باز تدوین شد .

بحث و نتیجه‌گیری: این پژوهش نشان می‌دهد که رهبری اثربخش در مدارس نیازمند مجموعه‌ای از شایستگی‌های چندگانه است که شامل شایستگی‌های فردی، میان‌فردی، مدیریتی و علمی و تخصصی می‌شود.
