تحلیل غیرخطی سیاست‌های آموزشی در دوره‌های ضمن‌خدمت با رویکرد خط‌مشی‌گذاری عمومی و مدیریت آموزشی (مطالعه موردی: اداره آموزش‌وپرورش خرم‌آباد)

چکیده
این مطالعه در چارچوب سیاست‌گذاری عمومی در مدیریت منابع انسانی و با هدف ارائه چارچوب کمّی مبتنی بر تحلیل تعاملی متغیرهای «ساعات آموزش» و «کیفیت محتوا» در دوره‌های ضمن‌خدمت معلمان متوسطه انجام شد. جامعه آماری شامل ۵۰۰ معلم متوسطه در خرم‌آباد بود که ۲۰۰ نفر به‌طور تصادفی پرسش‌نامه‌ای حاوی این دو متغیر را تکمیل کردند. داده‌ها با استفاده از طرح مرکب مرکزی و روش سطح پاسخ و مدل‌سازی رگرسیون درجه دوم تحلیل شدند. نتایج بیانگر آن بود که کیفیت محتوا تأثیری مثبت و معنادار بر رضایت شغلی دارد و ساعات آموزش رابطه‌ای غیرخطی با رضایت شغلی نشان می‌دهد؛ به‌طوری‌که عبور از حدود ۱۲۲ ساعت سالانه موجب کاهش رضایت می‌شود. مدل نهایی با ضریب تبیین 986/0 از قدرت پیش‌بینی بالایی برخوردار است. یافته‌ها چارچوب کمّی مبتنی بر تحلیل تعاملی اثرات متقابل کمّی و کیفی را برای تدوین سیاست‌های آموزش ضمن‌خدمت ارائه می‌کند و پیشنهاد می‌شود نهادهای خط‌مشی ‌گذار، به‌ویژه وزارت آموزش‌وپرورش و سازمان اداری و استخدامی کشور، با بهره‌گیری از نتایج تحلیل غیرخطی، آستانه‌های بهینه ساعات و کیفیت محتوا را در بخشنامه‌های خود لحاظ نماین
