مقایسه بهره ‏وری معلمان مدارس ابتدایی و متوسطه استان فارس با توجه به نوع مدرسه و جنسیت دانش آموزان

چکیده
در محیط متغیر و رقابتی امروز، بهره‏ وری نیروی انسانی به یکی از مهم ‏ترین دغدغه‏ های سازمان‏ ها تبدیل شده است. از این‏ رو، پژوهش حاضر با هدف مقایسه بهره‏ وری معلمان مدارس ابتدایی و متوسطه استان فارس باتوجه به نوع مدرسه و جنسیت دانش‏ آموزان در سال تحصیلی 1403-1402 انجام شد. پژوهش از نوع کاربردی بود که در پارادایم اثبات‏ گرایی با رویکرد کمی و روش پیمایشی انجام شد. جامعه آماری، معلمان مدارس ابتدایی و متوسطه عادی، غیردولتی، تیزهوشان و شاهد استان فارس به تعداد 60013 نفر بود. روش نمونه‌گیری، تصادفی طبقه‌ای نسبتی و خوشه‌ای بود. حجم نمونه با استفاده از فرمول کوکران 1244 نفر تعیین شد. برمبنای مدل نظری پارسونز و هوی و میسکل، برای جمع‏ آوری داده‌ها و سنجش بهره‌وری معلمان در چهار بعد نوآوری، تعهد سازمانی، رضایت شغلی و سلامت سازمانی (روحیه) به ترتیب از 4 پرسش‌نامه نوآوری سازمانی اتلای و اکیف(1982)، تعهد سازمانی آلن و میر(1990)، رضایت شغلی ساتور(2022) و سلامت سازمانی (روحیه) (هارت و همکاران (2000) پس از تأیید روایی (با استفاده از روایی صوری و شاخص روایی) و پایایی( با استفاده از ضریب آلفای کرونباخ 91/.) استفاده شد. برای تحلیل داده‌ها از تحلیل واریانس یک راهه و آزمون تی مستقل که با نرم افزار SPSS نسخه 27 انجام شد، استفاده گردید. یافته‏ ها نشان داد: 1- بین نوآوری معلمان مدارس دخترانه با پسرانه و مدارس مختلط با پسرانه، تفاوت معنی‌دار وجود دارد؛ و نوآوری معلمان مدارس دخترانه از پسرانه بالاتر است و نوآوری معلمان مدارس مختلط نیز از هردو بالاتر است. 2- تعهد سازمانی و رضایت شغلی معلمان مدارس مختلط از معلمان مدارس پسرانه و دخترانه بالاتر است. 3- بین بهره‌وری‌ کل معلمان مدارس مختلط با معلمان مدارس دخترانه و پسرانه تفاوت معنی دار وجود دارد و به طور کلی، بهره‌وری معلمان مدارس مختلط از معلمان مدارس پسرانه و دخترانه بالاتر است. 4- بهره‌وری معلمان مدارس ابتدایی از معلمان مدارس متوسطه بالاتر است.5- معلمان مدارس متوسطه شاهد و غیردولتی در مقایسه با معلمان مدارس متوسطه دولتی از تعهد سازمانی، رضایت شغلی، روحیه و بهره‌وری کل بالاتری برخوردار هستند.6- بین بهره‌وری معلمان مدارس ابتدایی بر مبنای نوع مدرسه تفاوت معنی‌دار وجود ندارد. به طور کلی نتایج پژوهش نشان داد که بهره ‏وری معلمان با توجه به نوع مدرسه و جنسیت دانش‏ آموزان تفاوت داشت؛ گرچه در دوره ابتدایی این تفاوت بر مبنای نوع مدرسه معنی‏ دار نبود.
